Caught in the Middle: The Overlooked Struggle for HR Leaders

Many HR leaders will tell you their greatest challenge isn’t wage-and-hour compliance, updating their handbook, or administering a tricky leave of absence; it’s navigating the balance of being a support person for employees and executives.

Employees often see HR as the enforcer or “policy police.” Many employees have the perception that the department only exists to protect the company at all costs. When meeting with employees to discuss a concern, address policy changes, or conduct a well-intentioned climate study, you may find employees already have their guard up and approach the conversation defensively.

Executives often view HR as being overly cautious, too rule-oriented, or an obstacle in the way of getting things done quickly. Many executives take pride in their performance metrics, growth targets, and operational efficiency. When HR is tasked with ensuring compliance, fairness, and risk mitigation, they may be met with phrases like:

  • “You’re overthinking this.”
  • “We’ve always done it this way.”
  • “Can’t we just make an exception?”
  • “You’re too focused on risk.”

This creates one of the most difficult and least talked-about realities of working in HR: the constant need to manage in both directions, advocating for employees while simultaneously managing up to leaders who may want to move quickly.

The Emotional Toll of Being Misunderstood

This dual pressure HR leaders experience can create an emotional toll, especially when you feel misunderstood at work.

HR leaders must:

  • Deliver difficult messages that they may not agree with
  • Support employees through decisions they did not make
  • Convince leaders to care about risks they cannot immediately see
  • Maintain trust with both sides simultaneously
